一、研究目的
本論文以Herzberg的激勵—保健兩因素理論為基礎，來探討國中教師的工作滿足感，此一理論的基本假設是認為，影響滿足和不滿足的因素不同。影響滿足的因素，是與工作活動本身有關的，稱為激勵因素；影響不滿足的因素，是與外在工作環境有關的，稱為保健因素。
本研究的目的有四：
1.瞭解國中教師的工作滿足程度。
2.應用兩因素理論的基本假設，以瞭解該理論在我國的適用情形。
3.探討個人變項與教師工作滿足感的關係。
4.提供教育當局增進教師工作滿足之途徑。
二、研究方法：
本研究採用問卷調查法，問卷內容是以Herzberg和M.S.Q.問卷為設計藍本，調查國中教師在成就、工作本身、生長、服務、社會地位、安全、工作環境、學校行政、待遇、校長督導、責任、權威、讚許、升遷、人際關係等15因素上的滿足程度，採用五點評量法。受試者為523位台北市國中教師。
三、研究結論
(一)國中教師的滿足程度在中度以上，其中最感滿意的因素為安全因素，最感不滿的為升遷因素。
(二)滿足和不滿足都同時受到激勵因素和保健因素的影響，Herzberg的理論未能得到充分支持。
(三) (1)男性教師比女性教師滿足。
(2)已婚教師比未婚教師滿足。
(3)兼行政工作比未兼行政工作的教師滿足。
(4)年資與工作滿足無明顯關係存在。
(5)年齡大比年齡輕的教師滿足。
(6)教學科目與工作滿足無明顯關係存在。
四、建議
根據上述發現，提出建議如下：
(一)教育行政當局應同時重視影響教師不滿足和滿足的因素。
(二)為改善教師工作不滿足，教育行政當局應設法(1)改善工作環境；(2)加強學校行政功能及(3)教學工作本身應予豐富化。
(三)為增進教師工作滿足，教育行政當局應設法：(1)提高教師待遇及(2)給予教師升遷機會。
