在工作要求日益增加的現代職場中,員工如何在非工作時間恢復與累積資源,成為維持工作表現與心理健康的重要課題。過去研究多從「復原」的觀點探討閒暇時間的功能,著重於員工如何透過休息減緩疲勞與壓力,較少關注個體主動累積與建構資源的歷程。為彌補此研究缺口,本研究採用資源增益的觀點,探討員工如何透過週末生活經驗促進個人資源的累積與轉化,進而提升工作表現與幸福感。具體而言,本研究檢驗週末後的工作旺盛感在週末活動與工作結果之間的中介角色,並探討家庭自主性在該中介歷程中所扮演的調節角色。
本研究採用問卷調查法蒐集資料,分為三個階段進行施測,研究對象為工作年資達六個月以上,且於每週工作日中擁有連續兩天的週末假期之全職工作者。本研究共回收269份有效樣本,並以 JASP 0.19.3 與 IBM SPSS Statistics 31 作為主要資料分析工具進行路徑分析。研究結果顯示,員工從事增源型週末活動與週末後的工作旺盛感之間呈現顯著正向關聯;週末後的工作旺盛感亦與工作績效及幸福感呈顯著正相關。此外,工作旺盛感在增源型週末活動與個人工作績效及幸福感之間具有中介效果。然而,家庭自主性並未顯著調節增源型週末活動與工作旺盛感之間的關係,亦未顯著調節增源型週末活動透過工作旺盛感影響工作結果之間的中介效果。最後,本研究針對研究結果進行討論,並提出研究限制、未來研究方向與實務意涵。
In today’s modern workplace, where job demands continue to increase, how employees recover and build resources during nonwork time has become critical for sustaining job performance and psychological well-being. Prior research has largely focused on recovery processes that reduce fatigue and stress, with less attention to proactive resource accumulation. In order to ad-dress this gap, the present study adopts a resource enrichment perspective to examine how weekend experiences facilitate resource building and enhance work outcomes. Specifically, this study investigates the mediating role of post-weekend thriving at work in the relationship be-tween weekend activities and work outcomes, as well as the moderating role of home autonomy in this relationship.
Data were collected using a three-wave survey design from full-time employees with at least six months of work experience who had two consecutive days off on weekends. A total of 269 valid responses were obtained. Path analyses were conducted using JASP 0.19.3 and IBM SPSS Statistics 31. The results indicated that engagement in resource-providing weekend activ-ities was positively associated with post-weekend thriving at work. Post-weekend thriving at work was, in turn, positively related to job performance and well-being. Furthermore, thriving at work mediated the positive relationship between resource-providing weekend activities and work-related outcomes, including job performance and well-being. However, home autonomy did not significantly moderate the relationship between resource-providing weekend activities and thriving at work, nor did it significantly moderate the mediated relationship between re-source-providing weekend activities and work outcomes via thriving at work. Finally, the theo-retical and practical implications of the findings are discussed, along with study limitations and directions for future research.
