本研究主要目的在探討國民中學組織衝突、外在壓力、行政決策與學校效能之關係。為達到研究目的，乃依據文獻探討分析，自編「國民中學行政運作調查問卷」作為研究工具，並以我國台灣地區南部台南縣、台南市、高雄縣、高雄市、屏東縣五縣市之國民中學行政人員為研究對象，採分層隨機取樣方法抽取746人進行問卷調查，所蒐集的資料，主要運用積差相關、典型相關、單因子變異數分析、二因子變異數分析、多元逐步迴歸分析、徑路分析等統計方法驗證假設。

本研究主要發現：

一、國民中學行政人員知覺組織衝突以權力關係衝突最大；外在壓力以行政壓力最大；行政決策以分享式決策居多；學校效能則為中上程度。

二、國民中學組織衝突、外在壓力與學校效能呈顯著負相關；理性式決策、漸進式決策、分享式決策與學校效能則呈顯著正相關。

三、國民中學不同程度的組織衝突、外在壓力、行政決策在學校效能上具有顯著的差異。組織衝突愈大、外在壓力愈大，則學校效能愈低；理性式決策、漸進式決策、分享式決策愈高、隨機式決策愈低，則學校效能愈佳。

四、國民中學組織衝突與行政決策(理性式決策、漸進式決策、分享式決策、隨機式決策)在學校效能上並無交互作用。

五、國民中學外在壓力與行政決策(理性式決策、漸進式決策、分享式決策、隨機式決策)在學校效能上並無交互作用。

六、國民中學組織衝突、外在壓力、行政決策對學校效能的預測，以理性式決策、科層結構衝突、漸進式決策的解釋力最大。

七、國民中學組織衝突、外在壓力、行政決策與學校效能具有顯著的因果徑路關係與影響效果。

八、國民中學組織衝突、外在壓力、行政決策、學校效能因背景變項不同部分具有差異性。

依據研究結論，本研究分別對教育行政機關、學校行政運作、學校行政人員、師資培育機構提出具體的建議。

The main purpose of this study is to explore what the relation on organization conflict, external stress, decision making and school effectiveness are. Based on literature survey, the instrument was self-designed " Administration Operation Inventory in junior high school". There are 746 subjects administrators randomly sampled from 52 Junior High Schools in southern Taiwan, including Tainan county, Tainan city, Kaohsiung county, Kaohsiung city, and Pingtung county.

Data were analyzed by the method of descriptive and inferential statistics, including Pearson correlation , canonical correlation, one-way ANOVA, two-way ANOVA, multiple stepwise regression, and path analysis.

The major results of the study are as follows:

1.The administrators in junior high school perceive that among organization conflict, power relation conflict is the most; among external stress, administrative stress is the most ; among administrative decision making, share decision making is the most;　and school effectiveness indicates upper middle.

2.Organization conflict and external stress indicate significant negative correlation while rational decision making, increment decision making and share decision indicate significant positive correlation in school effectiveness in junior high school.

3.School effectiveness differs significantly by the various degree of organization conflict, external stress, and decision making. The more organization conflict and external stress it has in junior high school lower school effectiveness will be while the higher rational decision making ,increment decision making , share decision making it does the better school effectiveness will be and the lower garbage can decision making it does the better school effectiveness will be.

4.There is not any interaction between organization conflict and decision making on school effectiveness.

5.There is not any interaction between external stress and decision making on school effectiveness.

6. Rational decision making, bureaucratic conflict, increment decision making have the most explanation on the predictability of school effectiveness in junior high school.

7.There is significant cause and effect among organization conflict, external stress, decision making, and school effectiveness.

8. Part of the demographic variables cause significant difference on organization conflict, external stress, decision making, and school effectiveness.

According to the results of the research, there are suggestions in educational administrative institute, school administration, school administrators ,and cultivating teacher institute.
