本研究旨在驗證 Huang 等人(2023)建構之全人健康氣候(Total Worker Health Climate)量表應用於高風險第一線護理人員之信效度,並探討其與工作安全配合行為、睡眠品質、情緒耗竭、生活滿意度、工作滿意度及工作努力等變項之關聯性。
本研究以方便抽樣方式蒐集國內護理人員問卷資料,共取得 626 份有效樣本。研究工具包含全人健康氣候量表(職場安全管理、員工身體健康管理、員工心理健康管理面向)及六項效標變數,採驗證性因素分析(Confirmatory Factor Analysis, CFA)檢驗建構效度,並以 Cronbach’s α 信度分析與皮爾森積差相關分析檢驗信度與效標關聯效度。
研究結果顯示,全人健康氣候量表之五因子模式在護理人員樣本中展現良好信效度。在效標關聯效度分析結果中,全人健康氣候與工作安全配合行為、睡眠品質、生活滿意度、工作滿意度及工作努力皆呈顯著正相關,與情緒耗竭呈顯著負相關。此外,在不同科別(門診、普通病房與急診)的分析結果相似,顯示本量表具有良好的適用性。
本研究證實該量表適用於台灣護理人員,可作為醫療院所評估組織健康氣候的工具,以提升護理人員之整體福祉。
This study aims to validate the reliability and validity of the Total Worker Health Climate Scale developed by Huang et al. (2023) among high-risk frontline nursing staff, and to investigate its relationships with safety compliance, sleep quality, emotional exhaustion, life satisfaction, job satisfaction, and work effort.
A convenience sampling approach was used to collect questionnaire data from
nurses in Taiwan, yielding a total of 626 valid responses. The research instruments included the Total Worker Health Climate Scale, comprising three major domains (workplace safety management, physical health management, and psychological health management), as well as six criterion variables. Confirmatory factor analysis (CFA) was conducted to assess construct validity, while reliability was evaluated using Cronbach’s alpha coefficients. Criterion-related validity was examined through Pearson correlation analyses.
The results indicated that the five-factor model of the Total Worker Health Climate Scale demonstrated satisfactory reliability and validity within the nursing sample. Regarding criterion-related validity, Total Worker Health Climate was found to be significantly and positively correlated with safety compliance, sleep quality, life satisfaction, job satisfaction, and work effort, while significantly and negatively correlated with emotional exhaustion. Furthermore, the analysis results were consistent across different clinical departments (outpatient clinics, general wards, and emergency departments), indicating the good applicability of the scale.
Overall, this study confirms that the scale is applicable to nursing staff in Taiwan and suggests that it can serve as a useful tool for healthcare organizations to assess organizational health climate and promote the overall well-being of nursing staff.
